Introduction

A leading mobile network operator with over 300 million subscribers had designed a leadership model they believed would empower emerging talent for business success. They asked us to design and deploy a solution that would help employees understand their fit to the new leadership behaviors, identify competencies for development and access coaching resources at scale in 19 countries and 3 languages. ​

Challenge

Employees weren’t sure what leadership behaviours were valued by the business, or how they compared against the attributes the company had identified for success. There was no common language everyone could use to describe and discuss strengths.

Approach

We used the Peopletree tool called the Organizational Genome, which includes 72 organizational capabilities applicable to different industries, markets, and conditions. The model is based on Michael Porter’s Five Forces, which shapes market competition. We identified the capabilities required for executing the company’s strategy through discussions with various groups, including functional heads, C-suite, and executives.​

Solution

We designed a custom online solution that produced two focused outputs. The first was a three-part report that enabled better development conversations between line managers and employees. It identified opportunities to boost performance and provided insights into future potential roles. Both line managers and employees could access the report and record the details in the system.​

The second report was structured around the company’s leadership model and desired leadership behaviours. Employees could assess self directed reports about their leadership skills , find out what they could do to develop them, and had access to expert online coaching advice. ​

This solution was built around a value-chain mindset and helped integrated performance with talent reviews and leadership development. The information was used by recruitment teams to make smarter decisions about internal mobility and deployment. ​

Results and Conclusion

Our custom online solution had several benefits that ultimately contributed to the success of the mobile network operator. Firstly, it enabled employees to focus on developing the skills and competencies that were most relevant to their roles, which helped them to perform better in their jobs. Secondly, it allowed managers to have more targeted discussions with their employees and provide more effective feedback, which facilitated employee growth and development. Additionally, the solution empowered employees to take ownership of their development and access resources that were tailored to their specific needs, which increased their engagement and motivation. Finally, the solution allowed the company to make smarter decisions about internal mobility and deployment, which helped to retain top talent and optimize workforce performance.
