Performance Management Solution / Peopletree Group

Shift from measurement to enablement. Structured goal alignment, continuous feedback, and AI-powered coaching support.

The annual review trap

One conversation per year is not enough to manage performance. By the time the review happens, the feedback is too old to be useful.

Goal cascading from company objectives to individual contribution. Every employee sees their line of sight.

Rating scale inflation

When managers know that low ratings trigger HR processes, they inflate scores to avoid conflict. The data becomes meaningless.

Easier than a spreadsheet to use. TAILA handles the heavy lifting so managers can focus on the conversation.

Goals set in January, forgotten by March

Annual reviews look backwards. They rarely tell employees where they stand right now.

We build quarterly goal reviews into the cycle. Goals are living documents, not annual commitments.

No connection to development

Performance data sits in a system and never connects to learning plans, succession pipelines, or career conversations.

TalentPrint connects performance ratings directly to development plans and succession readiness scores. Every review generates an action.

Manager avoidance

Employees have no ownership of the process. It happens to them.

We train managers in the conversation skills, not just the system. And we design the process to support the conversation, not replace it.

No calibration

Without calibration, the same performance level gets rated differently across teams and managers. The data cannot be used for pay or promotion decisions.

We run calibration sessions as part of the year-end cycle, using TalentPrint data to surface inconsistencies and align ratings across the organisation.

System complexity

Most performance platforms are built for HR administrators, not managers. The complexity drives avoidance.

Four goal categories aligned to company strategy, weighted by role impact. No generic KPI lists.

How long does implementation take?

A standard implementation runs six to eight weeks from kickoff to go-live. This covers the discovery and design phase, TalentPrint configuration, manager and HR enablement, and go-live support. The first full performance cycle, from goal-setting through to calibration, is typically completed within six months of go-live. Organisations with multiple business units or geographies may run ten to twelve weeks for the initial implementation.

Do we need to replace our current HR system?

No. TalentPrint runs alongside your existing HRIS and integrates with most major platforms for data sync. We have built integrations with PaySpace, Sage VIP, Oracle Fusion, and BambooHR, among others. You do not need to replace anything to get started. Most clients run TalentPrint as the performance and talent layer on top of their existing payroll and HR administration system.

What if our managers are resistant to change?

Manager resistance is the most common implementation risk, and it is almost always a symptom of a poorly designed process rather than a technology problem. When managers have been through a performance system that added work without adding value, their resistance is rational. Our enablement programme addresses this directly by focusing on the value for managers, not just the compliance requirement. Adoption rates above 90% in the first cycle are standard when the enablement is done properly.

Can we start with performance management and add other modules later?

Yes, and this is a common starting point. Performance management as a standalone module gives you a functioning system quickly, with a clear path to expanding into succession planning, talent development, or the full TMaaS platform. Because TalentPrint is a unified platform, the performance data you collect from day one is already structured to feed into succession readiness scores and development planning when you are ready to expand.

How is this different from BambooHR or Lattice?

Those platforms give you a tool. We give you a tool, a framework, and a team. The platform is TalentPrint. The framework is the performance design we build with you before any configuration begins. The team is the implementation support, manager enablement, and first-cycle facilitation that turns the design into adoption. The platform alone does not drive adoption. The combination of all three does.

What does the calibration process look like?

Calibration is a structured session in which HR and line managers review performance ratings across teams to identify inconsistencies and agree on a final distribution. We facilitate these sessions using TalentPrint data to surface where ratings diverge from the norm and guide the leadership team to a defensible, consistent view. Without calibration, the same performance level gets rated differently across teams, and the data cannot be used for pay or promotion decisions.

How does performance data connect to the rest of our talent processes?

Performance data in TalentPrint is directly connected to succession readiness scores, development planning, and talent identification. A high performer who is also assessed as high potential and has a development plan in place is automatically surfaced as a succession candidate. The connection is built into the platform architecture, not bolted on as a report. This is what makes TalentPrint different from a standalone performance tool.

THE PROBLEM

Performance management fails when it is designed for HR, not for people

The annual review cycle, the rating scale, the goal-setting template - none of it was designed to help people grow. It was designed to create a paper trail. The result is a system that managers resent and employees ignore. See the seven most common failures.

Low adoption and manager avoidance

Managers complete the forms because they have to, not because the process adds value. When the system is harder to use than a spreadsheet and the conversation is more uncomfortable than the form, avoidance becomes the rational choice. Completion rates below 60% are common in organisations that have not redesigned the process.

Goals disconnected from the business

Individual goals are set in January and forgotten by March because they were never connected to the business strategy in the first place. Without a cascading goal structure, every employee is working to their own definition of good performance, and the organisation has no way to know whether the collective effort is pointing in the right direction.

Performance data that cannot be used

When rating scale inflation is widespread and calibration does not happen, the performance scores in the system are not a reliable picture of reality. HR cannot use the data to support promotion decisions, pay reviews, or succession planning. The system becomes a compliance exercise rather than a source of business intelligence.

How we build a system that sticks

We do not install software and leave. We design the framework, configure the platform, train the managers, and stay involved through the first full cycle to make sure it works.

A shared performance framework that managers and employees actually use.

Goal alignment from company strategy down to individual objectives.

Consistent, defensible performance data to support pay, promotion, and development decisions.

Define the framework

Define how each role connects to the organisation's strategic objectives. Every employee sees their line of sight to the business beyond their job description.

We run structured interviews with HR, line managers, and a sample of employees to understand what the current system produces and where it breaks down. The goal is to identify whether the problem is the framework, the platform, the manager capability, or all three.

We design a performance framework that separates goals from activities, defines behavioural expectations at each level, and gives managers a shared language for performance conversations. The framework is built around your business strategy, not a generic template.

The output of this phase is a performance design document that the executive team signs off before any configuration begins. This alignment step is what prevents the most common implementation failure: building a system that HR designed but managers were never consulted on.

Configure TalentPrint

Identify the goal categories that need priority attention. Managers and employees agree on where to direct time and energy, and why it matters.

TalentPrint is configured to reflect the agreed framework. Goal templates, review forms, feedback workflows, and calibration processes are all built to match the design document, not the platform defaults.

We build the goal cascading structure so that company objectives flow down to team targets and individual contributions. Every employee can see the line of sight between their goals and the business strategy.

TAILA is configured to support managers during the review process, surfacing relevant behavioural data, flagging inconsistencies in ratings, and prompting the conversations that managers typically avoid.

Train the managers

Establish concrete, outcome-based actions with clear success metrics. Goals are co-created between manager and employee, building genuine accountability from the start.

Manager enablement is the single most important factor in adoption. We run training sessions focused on the conversations, not the system. Managers learn how to set goals, give feedback, handle underperformance, and recognise strong contribution in a way that employees experience as fair and useful.

HR administrators receive separate training on the platform configuration, reporting, and calibration facilitation. The two programmes are kept distinct because the skills required are different.

We design the employee communication plan and support the go-live announcement. Employees who understand why the process is changing and what is different about it are significantly more likely to engage with it.

Run the first cycle

We support the first full performance cycle end-to-end - from goal-setting to mid-year check-in to year-end review. We are available throughout to troubleshoot and adjust.

We stay alongside you through the first full performance cycle, from goal-setting through mid-year check-ins to year-end reviews and calibration. This is where most implementations fail: the design is solid but the execution loses momentum without support.

We facilitate the calibration sessions, using TalentPrint data to surface rating inconsistencies and guide the leadership team to a defensible, consistent view of performance across the organisation.

At the end of the first cycle, we run a retrospective with HR and a sample of managers to identify what worked, what did not, and what to adjust for cycle two. The system improves with every cycle.

Embed and improve

Every employee sees the tangible impact of their work on the organisation's results. Recognition is timely, specific, and connected to real business outcomes throughout the year.

Performance data is connected to TalentPrint's succession, development, and talent identification modules so that every review cycle generates actionable talent intelligence, not just a score.

DataWiz dashboards are built to give HR and the executive team a real-time view of performance distribution, goal completion rates, and calibration outcomes. The data is visible without a quarterly report.

We define the four to six metrics that will tell you whether the performance management system is working: adoption rate, review completion, rating distribution, manager satisfaction, and the percentage of performance decisions supported by data.

BUSINESS VALUE

What changes when performance management works

These are the outcomes our clients report after the first full performance cycle.

Higher adoption

When the system is simple and the process adds value, managers use it. Adoption rates above 90% are standard within the first cycle.

Better conversations

Managers report more confidence in performance conversations. Employees report clearer expectations and more useful feedback.

Defensible decisions

Pay, promotion, and development decisions are supported by data. HR can defend every decision with evidence from the system.

Connected talent data

Performance data connects to succession, development, and retention. The system becomes the foundation for every talent decision.

CLIENT RESULT

95% adoption in 90 days

500-person technology company, previously using a combination of spreadsheets and a legacy HR platform.

Annual review completion rate was 34%. Managers were submitting forms with no meaningful content. HR had no reliable performance data to support pay decisions.

We redesigned the performance framework, configured TalentPrint, and ran a two-day manager enablement programme before go-live. We supported the first full cycle end-to-end.

Review completion rate reached 95% in the first cycle. Manager satisfaction with the process increased from 2.1 to 4.3 out of 5. HR now uses performance data to inform every promotion and pay decision.
